Hubungan Job Satisfacion dan Turnover Intention Pegawai Rumah Sakit X

Turnover rate di rumah sakit masih menjadi permasalahan global. RS X yang baru berdiri 2 tahun menghadapi permasalahan kepegawaian dengan 64 pegawai resign (2018-Maret 2019), rekruitmen terbentur PP Nomor 49 Tahun 2018, lowongan CPNS RS pesaing terbuka lebar, dan tidak ada pinalti resign. Penelitian bertujuan mengeksplorasi job satisfaction dan turnover intention serta mengukur hubungannya. Penelitian analitik dengan rancangan studi kasus dilakukan Juni 2019 pada 198 responden menggunakan stratified random sampling berdasarkan tingkat pendidikan. Kriteria inklusi: pegawai terikat perjanjian kerja minimal 1 tahun dengan masa kerja minimal 9 bulan. Kriteria eksklusi: jabatan struktural direksi hingga kepala seksi dan pegawai cuti/sakit. Instrumen: Job Satisfaction Survey (JSS) dan Turnover Intention Scale-6 (TIS-6). asil menunjukkan job satisfaction: dissatisfaction 5%, satisfaction 44%, ambivalent 51%. Dissatisfaction tertinggi pada facet operating conditions (36,9%), pay (30,3%), dan communication (25,8%). High turnover intention 26%, low turnover intention 74%. Uji Spearman's Rank Correlation menunjukkan koefisien -0,440 (p=0,000). Terdapat hubungan signifikan antara job satisfaction dengan turnover intention, namun kepuasan kerja tidak menjamin pegawai tidak resign. Faktor lain seperti kepastian status kepegawaian menjadi kunci keputusan turnover. RS X perlu memperbaiki operating conditions, pay, dan communication; menyederhanakan administratif; mengevaluasi sistem remunerasi; meningkatkan komunikasi organisasi; dan memberikan kepastian status kepegawaian melalui pengangkatan ASN.
